It feels like specialist hiring is taking longer. The data confirms it. But the cause is often misdiagnosed, attributed to a tough market when the real friction lies closer to home. This week we are looking at the field notes. A few observations on where time is really lost in the hiring process, and a different way to think about building momentum.
In the data
The trend is clear. Published benchmarks show time to hire climbing with role specialism. The SHRM 2026 benchmark puts the median for non-executive roles at 39 days. This rises to around 50 days for technology roles according to The Josh Bersin Company, and 62 days for engineering according to Gem. VP and C-level searches can run from 75 to 120 days. The curve steepens because as roles become more specific, the pool of qualified people shrinks. More importantly, the share of that pool who are actively looking for a new role shrinks faster. Your inbound channels, which work for volume hiring, simply cannot reach the calibre of person required. This is not a pipeline problem, it is an accessibility problem. Candidate behaviour compounds the data. We find that only around 15% of the addressable market for any senior role is actively applying for jobs. The rest are passive, with the majority being satisfied in their current position. This is the talent you actually want to hire, but they have the least reason to speak with you. In a market saturated with automated, low-effort outreach, their filters are higher than ever. A generic InMail or email is simply part of the noise. Cutting through requires credibility and a genuine conversation, not just a message announcing a vacancy. It means understanding a candidate’s context and career path before making contact. This is why we see a significant performance gap between templated outreach and professional, research-led headhunting. One creates awareness, the other builds trust.

A hiring manager recently described their process as a series of hurdles. The biggest, they noted, was not finding candidates but simply getting the search started properly. This is a common pattern. The clock on time-to-hire may start when a role is opened in the ATS, but the real delays happen before that. A week is lost waiting for the hiring manager to write the brief. Another is spent debating the compensation band. Several more can pass in 'calibration meetings' that lack structure. This is the reactive hiring cycle in motion, creating urgency and pressure before a single candidate has been approached. By the time recruiters are engaged, the business is already behind schedule. Given these challenges, optimising for speed on a per-hire basis can be a false economy. It often leads to compromises that damage the very thing you are trying to build.
